Abstract

Rendahnya retensi karyawan Generasi Z (Gen Z) menjadi tantangan bagi manajemen sumber daya manusia di tengah perubahan pola kerja modern. Generasi ini cenderung memiliki orientasi kerja terhadap keseimbangan kehidupan pribadi, fleksibilitas, serta kesiapan menghadapi mobilitas karier, sehingga loyalitas jangka panjang terhadap organisasi menjadi tantangan tersendiri. Penelitian ini bertujuan untuk menganalisis pengaruh Work-Life Balance dan Job Insecurity terhadap Organizational Commitment pada karyawan Gen Z, serta menguji peran Financial Literacy sebagai variabel moderasi. Penelitian ini menggunakan pendekatan kuantitatif terhadap 100 karyawan Gen Zdi sektor manufaktur, yang dipilih menggunakan teknik purposive sampling. Analisis data dilakukan menggunakan Structural Equation Modeling berbasis Partial Least Squares (SEM-PLS). Hasil penelitian menunjukkan bahwa Work-Life Balance berpengaruh positif terhadap Organizational Commitment, sedangkan Job Insecurity berpengaruh negatif serta Financial Literacy berpengaruh positif  terhadap Job Insecurity dan komitmen organisasi. Oleh karena itu, organisasi disarankan untuk mengintegrasikan kebijakan Work-Life Balance dan program literasi keuangan sebagai bagian dari strategi pengelolaan karyawan.
